Intrinsic vs. extrinsic motivation: why the source of your drive matters

Research shows intrinsic motivation produces better performance, more creativity, and greater well-being than external rewards. Here's how to cultivate it.

In 1971, psychologist Edward Deci conducted an experiment that challenged decades of behavioral psychology. He gave college students a puzzle to solve. Half received money for completing it; half received nothing. When the paid session ended, the paid students stopped working on the puzzle. The unpaid students kept playing — voluntarily, for fun. Deci had discovered something counterintuitive: external rewards can actually decrease motivation. The paid students had shifted from "I'm doing this because it's interesting" (intrinsic motivation) to "I'm doing this for the money" (extrinsic motivation). When the money stopped, so did the interest. This finding — replicated hundreds of times since — is one of the most important in motivational psychology. It suggests that how you're motivated matters as much as whether you're motivated. The two types of motivation: Extrinsic motivation comes from external sources: money, grades, praise, promotions, social approval, fear of punishment. It's the "carrot and stick" approach. It works — but with significant limitations. Intrinsic motivation comes from within: curiosity, interest, enjoyment, personal growth, alignment with values, the satisfaction of mastery. It's doing something because the activity itself is rewarding.
